      <title>Pendahuluan</title>
      <p id="_paragraph-12">Dalam menghadapi persaingan di era globalisasi ini, Industri Kecil dan Menengah atau disebut dengan IKM patut diakui sebagai kekuatan strategis dalam percepatan pembangunan daerah. Kemajuan IKM didasari dengan kemampuan karyawan yang meningkat. Di Jawa Timur khususnya Pasuruan banyak berkembang industri dengan jenis olahan dan skala usaha yang beragam, sehingga Pasuruan merupakan tempat tumbuhnya berbagai macam bentuk industri yang salah satunya beberapa IKM Kampung Pia Gempol yang letaknya di desa Kejapanan, kecamatan Gempol, kabupaten Pasuruan [1]. Berdasarkan data dari dinas koperasi dan industri kecil kabupaten Pasuruan tahun 2018 terdaftar jumlah pengusaha “PIA” sebanyak 100 unit usaha. Ada beberapa kendala yang dihadapi oleh paguyuban kembang waru kampung pia, namun didalam paguyuban tersebut terdapat kendala seperti pengembangan usaha setiap anggota tidak sama, kurang meratanya pengetahuan yang didapat setiap anggotanya. Hal inilah yang menjadi pertimbangan peneliti untuk melakukan penelititan ini. Permasalahan yang paling mendasar dihadapi oleh pelaku IKM ini meliputi, sumber daya manusia yang kurang memiliki ilmu pengetahuan dan keterampilan dalam pengembangan usahanya termasuk kurangnya sarana dan prasarana serta kurangnya akses pemasaran produk.</p>
      <p id="_paragraph-13">Berdasarkan hasil observasi, peneliti mengamati bahwa adanya kesenjangan harga yang dimiliki oleh setiap IKM dan permasalahan dalam organisasi dimana standar kurang meratanya dan belum maksimumnya <italic id="_italic-24">knowledge sharing intention </italic>ke semua pemilik IKM dan semua karyawan dan kurangnya <italic id="_italic-25">employee </italic><italic id="_italic-26">engagement </italic>yang dimiliki oleh karyawan di IKM Kampung Pia Gempol. Berdasarkan hasil wawancara dengan ketua Paguyuban Kembang Waru Kampung Pia yang dilakukan oleh peneliti, terdapat masalah di beberapa IKM Kampung Pia Gempol yaitu rendahnya kesadaran karyawan tentang <italic id="_italic-27">knowledge sharing intention </italic>yang berdampak terciptanya kesenjangan pengetahuan yang dimiliki setiap pemilik IKM di Paguyuban Kembang Waru Kampung Pia. Ditinjau dari omzet setiap IKM di Paguyuban Kembang Waru Kampung Pia, dari setiap IKM terdapat kurangnya aturan dan pengetahuan saja dimana di Paguyuban Kembang Waru Kampung Pia ini tidak maksimumnya <italic id="_italic-28">knowledge sharing intention </italic>seperti penyuluhan dari dinas ataupun lembaga lain sehingga mengakibatkan tidak meratanya pengetahuan yang dimiliki oleh pemilik IKM dan seluruh karyawan dan tidak meratanya omzet yang dimiliki oleh setiap pemilik IKM. Di anggota IKM ada beberapa anggota yang memiliki latar belakang dan budaya yang berbeda. Maka dari itu ada beberapa <italic id="_italic-29">cultural diversity </italic>/ keberagaman seperti perbedaan fisik dan pendapat yang sangat luas yang menunjukkan aneka macam perbedaan anggota IKM.</p>
      <p id="_paragraph-14">Hal ini dapat kami simpulkan dari data yang kami peroleh bahwa rata – rata omset paguyuban kembang waru kampung pia pada periode tahun 2018, yang mengalami perbedaan omset disetiap IKM. Setiap IKM terjadi perbedaan yang signifikan antara satu IKM dengan yang lainnya. Dari hasil wawancara ketua bahwa di dalam paguyuban terdapat beberapa IKM yang ada yang berinovasi memperbanyak rasa dan jenis kue. Tetapi di sebagian IKM lainnya tidak, karena beberapa pemilik IKM mendapat <italic id="_italic-30">knowledge sharing intention</italic> yang tidak merata Selain itu kurangnya faktor motivasi intrinsik pemilik IKM untuk mendorong dirinya agar lebih berkembang. Selain itu faktor <italic id="_italic-31">employee </italic><italic id="_italic-32">engagement</italic> , dan <italic id="_italic-33">cultural diversity</italic>, disetiap karyawan yang kadang tidak bisa menghargai satu sama lain dan terjadi pertengkaran sesama karyawan.</p>
      <p id="_paragraph-15">Berdasarkan fakta yang diperoleh dari Paguyuban Kembang Waru Kampung Pia tentang adanya kesenjangan di berbagai IKM, pemilik IKM dan beberapa karyawan yang memiliki motivasi intrinsik, <italic id="_italic-34">cultural diversity</italic> yang kurang baik, dan <italic id="_italic-35">knowledge sharing intention</italic> yang belum maksimal, sehingga <italic id="_italic-36">employee engagement</italic> menurun</p>

    <sec id="sec-2">
      <title>Metode Penelitian</title>
      <p id="_paragraph-16">2.1 Pendekatan Penelitian </p>
      <p id="_paragraph-17">Dalam penelitian ini pendekatan yang digunakan adalah pendekatan kuantitatif. Penelitian ini membuktikan bahwa variabel motivasi intrinsik dan <italic id="_italic-37">cultural diversity </italic>dalam meningkatkan <italic id="_italic-38">knowledge sharing intention, </italic>dengan <italic id="_italic-39">employee engagement</italic>sebagai <italic id="_italic-40">variable intervening</italic>.Jenis penelitian ini termasuk jenis penelitian <italic id="_italic-41">survey </italic>adalah penelitian yang mengambil sampel dari suatu populasi dan menggunakan kuesioner sebagai alat untuk pengumpulan data utamanya [2].</p>
      <p id="_paragraph-18">2.2 Lokasi Penelitian </p>
      <p id="_paragraph-19">Lokasi penelitian ini terletak di IKM kampung pia Gempol Pasuruan.yang beralamat di Jl SMPN 1 gempol, desa Warurejo, kecamatan Gempol, kabupaten Pasuruan, provinsi Jawa Timur.</p>
      <p id="_paragraph-20">2.3 Rancangan Penelitian </p>
      <p id="_paragraph-21">Rancangan dalam penelitian ini adalah rancangan <italic id="_italic-42">explanatory research</italic>, yang menjelaskan hubungan sebab akibat antar variabel melalui pengujian hipotesis.</p>
      <p id="_paragraph-22">2.4 Populasi dan Sampel</p>
      <p id="_paragraph-23">Populasi wilayah generalisasi yang terdiri atas, obyek atau subyek yang mempunyai kualitas dan karakteristik tertentu yang ditetapkan oleh peneliti untuk dipelajari dan kemudian ditarik kesimpulannya. jadi populasi yang digunakan dalam penelitian ini adalah seluruh IKM kampung pia Gempol Pasuruan yakni pemilik usaha atau anggota paguyuban 100 orang. sampel adalah bagian dari jumlah dan karakteristik yang dimiliki oleh populasi tersebut. Pengambilan sampel dilakukan dengan cara menggunakan teknik <italic id="_italic-43">total sampling</italic> yaitu mengambil seluruh dari jumlah populasi. sampel jenuh yaitu teknik penentuan sampel dengan cara mengambil seluruh anggota populasi sebagai responden atau sampel [3]. Jadi sampel dalam penelitian ini adalah seluruh IKM kampung pia Gempol Pasuruan yakni pemilik usaha atau anggota paguyuban 100 orang.</p>
      <p id="paragraph-b823445236f549ca828e4f5b1e546a08">2.5 Jenis Sumber Data</p>
      <p id="_paragraph-24">Jenis data dalam penelitian ini menggunakan data kuantitatif. Data kuantitatif adalah data yang berupa angka. selanjutnya akan dianalisis dengan teknik analisis jalur (<italic id="_italic-44">path</italic><italic id="_italic-45">analysis)</italic>dengan bantuan <italic id="_italic-46">software</italic>untuk sistem operasi yang bernama SPSS <italic id="_italic-47">(Statistical Program for Sosial Sience) </italic>versi 18.0. Sumber data adalah subyek dari mana data dapat diperoleh. Dalam Penelitian ini menggunakan sumber data yang terdiri dari dua jenis, antara lain: Data primer adalah data penelitian yang diperoleh secara langsung dari sumber aslinya yang berupa wawancara, jajak pendapat dari individu atau kelompok maupun hasil observasi dari suatu obyek. Dalam penelitian ini data primer digunakan atau diperoleh dari kuesioner yang berkaitan dengan motivasi intrinsik, <italic id="_italic-48">cultural diversity</italic>, <italic id="_italic-49">knowledge sharing intention</italic>, dan gaya <italic id="_italic-50">employee engagement</italic> pada IKM Kampung pia Gempol Pasuruan. Data sekunder merupakan data penelitian yang diperoleh melalui media perantara atau secara tidak langsung berupa dokumen-dokumen dari organisasi tersebut baik dipublikasikan maupun yang tidak dipublikasikan secara umum.</p>
      <p id="paragraph-7a4d6cbec6a2fc9845e15428cab6b450">Teknik Pengumpulan Data</p>
      <p id="_paragraph-25">Wawancara adalah sebuah cara pengumpulan data yang digunakan oleh peneliti untuk mendapatkan suatu informasi langsung dari sumbernya, wawancara ini bertujuan untuk mengetahui hal-hal responden secara lebih mendalam. Kuesioner (angket) Dalam penelitian ini peneliti menggunakan teknik kuesioner dalam mengumpulkan data dengan tingkat interval, karena data yang diperoleh dari penelitian akan menjadi hasil bagi peneliti. kuesioner merupakan teknik pengumpulan data yang dilakukan dengan cara memberi seperangkat pertanyaan atau pernyataan tertulis kepada responden untuk dijawabnya. Jadi dalam hal ini dikatakan bahwa interval adalah suatu skala yang memiliki jarak, dan tidak adanya nilai nol mutlak. Adapun didalam pengukuran penelitian ini menggunakan skala likert dalam pengukurannya. Observasi adalah tidak terbata pada orang tetapi juga obyek-obyek alam yang lain. Dalam penelitian ini peneliti melakukan observasi sementara kepada ketua paguyuban kembang waru, karyawan dan beberapa pemilik IKM kampung pia Gempol Pasuruan dan beberapa anggota masyarakat sekitar IKM.</p>
      <p id="_paragraph-26">2.7 Hipotesis</p>
      <p id="_paragraph-27">Dari kajian penelitian terdahulu dan kajian teori serta kerangka konseptual diatas maka, hipotesis alternatif penelitian ini dapat dirumuskan seperti dibawah ini :</p>

      <p id="_paragraph-32">Pada hasil pengujian validitas menyatakan bahwa seluruh item pernyataan kuesioner dari variabel (X), variabel (Y) dan variabel (Z) memiliki nilai koefisien korelasi diatas 0,30 (&gt;0,30) sehingga dapat dikatakan bahwa item pernyataan kuesioner dari varibel (X), variabel (Y) dan variabel (Z) dinyatakan valid dan dapat digunakan untuk menggukur variabel yang telah diteliti</p>

      <p id="_paragraph-45">Berdasarkan tabel diatas, dapat diperoleh nilai koefisien reliablitas <italic id="_italic-105">Cronbach alpha </italic>pada variabel motivasi intrinsik sebeasar 0,808,variabel <italic id="_italic-106">cultural diversity</italic> sebesar 0,684, variabel <italic id="_italic-107">knowledge sharing intention</italic> sebesar 0,653, dan variabel <italic id="_italic-108">employee engagement</italic> sebesar 0,797. Dari seluruh variabel tersebut diketahui nilai koefisien reliabilitas <italic id="_italic-109">Cronbach</italic><italic id="_italic-110">alpha</italic> lebih besar 0,6 , maka dapat dikatakan bahwa instrument kuisoner yang digunakan dikatakan memiliki reliabilitas.</p>

      <p id="_paragraph-48">Dari hasil pengujian normalitas pada penelitian ini menunjukkan bahwa grafik <italic id="_italic-112">normal probability plot </italic>yang mensyaratkan jika sebaran data tersebut harus terletak pada wilayah garis diagonal dan mengikuti arah garis diagonal. Berdasarkan gambar diatas mauka hasil yang didapat memenuhi syarat <italic id="_italic-113">normal probability plot, </italic>yang artinya data dalam penelitian tersebut berdistribusi normal.</p>

      <p id="_paragraph-51">Berdasarkan gambar yang ada diatas, maka dapat dilihat bahwa tidak terjadi pola tertentu dan scatterplot titik - titik menyebar secara acak, baik di bagian atas angka nol atau dibagian bawah angka 0 dari sumbu vertical atau sumbu Y, maka dapat menunjukkan bahwa tidak terjadi heterokedastisitas.</p>

      <p id="_paragraph-57">Berdasarkan hasil pengujian diperoleh nilai <italic id="_italic-120">sig. linearity </italic>dari variabel diatas yakni kepuasan kerja, motivasi, lingkungan kerja dan gaya kepemimpinan partisipatif menunjukkan nilai <italic id="_italic-121">sig</italic><italic id="_italic-122">linearity</italic>&lt; 0,05, maka dikatakan hubungan antar variabel bersifat linear, yang artinya jika ada kenaikan skor variabel bebas diikuti kenaikan skor variabel terikat.</p>
      <p id="paragraph-2e43ec4e873f4b3b72659bfbfaceae9e">Uji Multikolinieritas</p>
      <p id="_paragraph-58">Uji multikolinieritas dilakukan untuk mengetahui adanya korelasi yang cukup tinggi (signifikan) diantara variabel <italic id="_italic-123">independent </italic>yang berjumlah lebih dari satu variabel. Untuk mendeteksinya dapat melihat nilai <italic id="_italic-124">tolerance </italic>dan <italic id="_italic-125">Variance Inflation Factor </italic>(VIF) yaitu nilai VIF &lt; 10 dan nilai <italic id="_italic-126">Tolerance</italic>&gt;0,10. [9]</p>

Dari hasil tersebut maka dapat dinyatakan H<sub id="_subscript-59">0</sub> ditolak dan H<sub id="_subscript-60">a</sub> diterima, yang artinya variabel <italic id="_italic-254">employee engagement</italic> (Z) terhadap <italic id="_italic-255">knowledge sharing intention </italic>(Y)<italic id="_italic-256">.</italic></p>

Hal ini menunjukkan bahwa mempengaruhi <italic id="_italic-314">employee engagement</italic> (Z) dapat mempengaruhi mempengaruhi <italic id="_italic-315">employee engagement</italic> (Z) sebesar 57,8% sedangkan 42,2% dipengaruhi oleh variabel bebas lain yang tidak dimasukkan dalam penelitian ini.</p>

      <p id="_paragraph-127">Berdasarkan analisis regresi linier berganda koefisien <italic id="_italic-342">cultural diversity</italic> (X<sub id="_subscript-68">2</sub>) bernilai positif (0,327) antara variabel <italic id="_italic-343">cultural diversity</italic> (X<sub id="_subscript-69">2</sub>) terhadap variabel <italic id="_italic-344">knowledge sharing intention</italic> (Y) melalui <italic id="_italic-345">employee engagement</italic> yang artinya variabel tersebut memiliki hubungan positif. Sehingga dapat disimpulkan bahwa hipotesis keempat yakni <italic id="_italic-346">cultural diversity</italic> berpengaruh terhadap <italic id="_italic-347">knowledge sharing intention </italic>melalui <italic id="_italic-348">employee engagement </italic>sebagai variabel <italic id="_italic-349">intervening </italic>dapatditerima<italic id="_italic-350">.</italic></p>
      <p id="paragraph-c125956ff8ace082dfa857cc03c8e277">Hipotesis kelima: <italic id="_italic-361">Employee Engagement</italic> (Z) berpengaruh terhadap <italic id="_italic-362">Knowledge sharing intention</italic>(Y)</p>
      <p id="_paragraph-128">Berdasarkan analisis regresi linier berganda koefisien <italic id="_italic-363">employee engagement</italic> bernilai positif (0,424) antara variabel <italic id="_italic-364">employee engagement </italic>(Z) dan variabel <italic id="_italic-365">Knowledge sharing intention</italic> (Y) yang artinya variabel tersebut memiliki hubungan positif. Sehingga dapat disimpulkan bahwa hipotesis kelima yakni <italic id="_italic-366">employee engagement</italic> berpengaruh terhadap <italic id="_italic-367">knowledge sharing intention </italic>dapatditerima<italic id="_italic-368">.</italic></p>

      <p id="_paragraph-173">Berdasarkan tabel diatas, dapat diketahui nilai <italic id="_italic-450">Direct Affect </italic>(pengaruh langsung) sebesar 0,710 . Jadi dapat disimpulkan bahwa nilai <italic id="_italic-451">Direct Affect </italic>(langsung) lebih besar dari nilai <italic id="_italic-452">Indirect Affect </italic>(pengaruh tidak langsung), yaitu (0.710 &gt; 0,070062578). Maka dapat disimpulkan bahwa <italic id="_italic-453">Cultural diversity </italic>berpengaruh signifikan secara langsung terhadap <italic id="_italic-454">k</italic><italic id="_italic-455">nowledge sharing intention.</italic></p>
      <p id="paragraph-c9782e431cd5e00878b8e671cbe77161">Hipotesis pertama : motivasi intrinsik (X<sub id="_subscript-128">1</sub>) berpengaruh terhadap <italic id="_italic-530">knowledge sharing intention</italic>(Y)</p>
      <p id="_paragraph-174">Hasil pengujian dalam penelitian ini menunjukkan bahwa motivasi intrinsik (X<sub id="_subscript-91">1</sub>) berpengaruh positif secara signifikan terhadap <italic id="_italic-456">knowledge sharing intention </italic>(Y). Berdasarkan analisis regresi linier berganda koefisien motivasi intrinsik bernilai positif sebesar (0,222) antara variabel motivasi intrinsik (X<sub id="_subscript-92">1</sub>) dan variabel <italic id="_italic-457">knowledge sharing intention</italic> (Y) dalam hal ini dapat dijelaskan bahwa motivasi intrinsik (X<sub id="_subscript-93">1</sub>) pada IKM Kampung Pia Gempol Pasuruan sudah baik. Motivasi intrinsik (X<sub id="_subscript-94">1</sub>) di IKM Kampung Pia Gempol Pasuruan muncul dari diri karyawan sendiri agar menumbuhkan rasa tanggung jawab atas pekerjaan yang sedang dikerjakan oleh setiap karyawan begitu juga dengan semangat kerja tinggi yang harus dimiliki oleh setiap karyawan untuk tercapainya target produksi yang sudah diberikan.</p>
      <p id="_paragraph-175">Disini dapat juga dijelaskan dari persepsi responden terhadap butir pernyataan pada variabel motivasi intrinsik (X<sub id="_subscript-95">1</sub>) yang nilainya sangat tinggi yakni 4,18 dengan pernyataan “saya merasa menjadi bagian keluarga pada organisasi ini” dalam hal ini dijelaskan bahwa motivasi intrinsik (X<sub id="_subscript-96">1</sub>) dapat menumbuhkan sikap tanggung jawab pemilik IKM atas karyawan dan tempat usahanya agar semakin meningkat dan lebih maju kedepannya. Dengan demikian, ini dapat dinyatakan motivasi intrinsik (X<sub id="_subscript-97">1</sub>) yang tinggi dan terus meningkat dapat mendorong <italic id="_italic-458">knowledge sharing intention </italic>(Y) pada pegawai semakin tinggi pula. Sehingga dapat dikatakan bahwa motivasi intrinsik (X<sub id="_subscript-98">1</sub>) yang baik akan membawa dampak yang positif bagi <italic id="_italic-459">knowledge sharing intention </italic>(Y) karyawan yang ada di IKM Kampung Pia Gempol Pasuruan Hasil penelitian ini menunjukkan bahwa motivasi intrinsik (X<sub id="_subscript-99">1</sub>) berpengaruh positif dan signifikan terhadap <italic id="_italic-460">knowledge sharing intention </italic>(Y).</p>

      <p id="paragraph-1d605f1f8af2cc2b58fad3ed91fcf3a0">Hasil penelitian ini didukung oleh penelitian yang dilakukan oleh Nurul Agustine, Anita Silvianita, SE,. MSM2 1,2 Prodi S1 Administrasi Bisnis, Fakultas Komunikasi dan Bisnis, Universitas Telkom Jl. Telekomunikasi Terusah Buah Batu Bandung 40257 dalam penelitian yang berjudul “Pengaruh Motivasi intrinsik dan motivasi ekstrinsik terhadap <italic id="_italic-461">knowledge sharing</italic> di ABC <italic id="_italic-462">Corporate University</italic> Asisten Manajer karyawan melalui <italic id="_italic-463">KM Tools</italic>Hasil penelitian ini menunjukkan bahwa motivasi intrinsik dan motivasi ekstrinsik berpengaruh positif dan signifikan terhadap <italic id="_italic-464">knowledge sharing</italic>.</p>
      <p id="_paragraph-177">Dari hasil penelitian menunjukkan bahwa <italic id="_italic-465">cultural diversity</italic> (X<sub id="_subscript-100">2</sub>) berpengaruh positif secara signifikan terhadap <italic id="_italic-466">knowledge sharing intention</italic>(Y). Berdasarkan analisis regresi linier berganda koefisien <italic id="_italic-467">cultural diversity</italic> bernilai positif sebesar (0,316) antara variabel <italic id="_italic-468">cultural diversity</italic> (X<sub id="_subscript-101">2</sub>) dan variabel <italic id="_italic-469">knowledge sharing intention</italic> (Y) dengan demikian dapat dinyatakan bahwa semakin baik <italic id="_italic-470">cultural diversity</italic> (X<sub id="_subscript-102">2</sub>) maka <italic id="_italic-471">knowledge sharing intention</italic>(Y) juga semakin baik.</p>
      <p id="_paragraph-178">Disini dapat juga dijelaskan dari persepsi responden terhadap butir pernyataan pada variabel <italic id="_italic-472">cultural diversity</italic> (X<sub id="_subscript-103">2</sub>)) yang nilainya sangat tinggi yakni 4,16 dengan pernyataan “saya giat bekerja karena adanya kesempatan yang diberikan IKM untuk menduduki posisi tertentu” dalam hal ini dijelaskan bahwa <italic id="_italic-473">cultural diversity</italic> (X<sub id="_subscript-104">2</sub>) antar karyawan dan pemilik usaha di IKM Kampung Pia Gempol Pasuruan harus seimbang dengan lingkungan IKM agar karyawan bisa bekerja secara maksimal. Karyawan dan pemilik usaha di IKM Kampung Pia Gempol Pasuruan, jika <italic id="_italic-474">cultural diversity</italic> (X<sub id="_subscript-105">2</sub>) antar karyawan dan pemilik usaha seimbang dan menimbulkan kenyamanan dengan baik akan menghasilkan pekerjaan karyawan yang baik pula, maksudnya yaitu karyawan dapat bekerja secara lebih efisien dan efektif sehingga produktivitasnya pun bisa terus meningkat.</p>
      <p id="_paragraph-179">Hasil penelitian ini didukung oleh penelitian yang dilakukan oleh Jakob Lauring and Jan Selmer, <italic id="_italic-475">Aarhus School of Business, University of Aarhus Human Resource Management Journal, Vol 22, no 1, 2012, pages 89–105</italic> dalam penelitian yang berjudul “<italic id="_italic-476">Knowledge sharing in diverse organisations</italic><italic id="_italic-477">”. </italic>Hasil penelitian ini menunjukkan bahwa <italic id="_italic-478">diverse otganisations</italic> berpengaruh positif dan signifikan terhadap <italic id="_italic-479">knowledge sharing</italic>.</p>

Serta ada pengaruh tidak langsung antara variabel motivasi intrinsik (X<sub id="_subscript-108">1</sub>) terhadap <italic id="_italic-486">knowledge sharing intention</italic>(Y) melalui <italic id="_italic-487">employee engagement</italic>(Z) sebagai variabel <italic id="_italic-488">intervening</italic>. Hasil penelitian di pengujian analisis regresi linier berganda koefisien motivasi intrinsik (X<sub id="_subscript-109">1</sub>) bernilai positif sebesar (0,327) antara variabel motivasi intrinsik (X<sub id="_subscript-110">1</sub>) terhadap variabel <italic id="_italic-489">knowledge sharing intention</italic> (Y) melalui <italic id="_italic-490">employee engagement</italic> dalam hal ini dapat dijelaskan bahwa motivasi intrinsik (X<sub id="_subscript-111">1</sub>) terhadap variabel <italic id="_italic-491">knowledge sharing intention</italic> (Y) melalui <italic id="_italic-492">employee engagement</italic> pada IKM kampung pia gempol pasuruan sudah baik.</p>
      <p id="_paragraph-181">Disini dapat juga dijelaskan dari persepsi responden terhadap butir pernyataan pada variabel motivasi intrinsik (X<sub id="_subscript-112">1</sub>) yang nilainya sangat tinggi yakni 4,18 dengan pernyataan “saya merasa menjadi bagian keluarga pada organisasi ini” membuktikan bahwa Motivasi Intrinsik (X<sub id="_subscript-113">1</sub>) berpengaruh positif secara signifikan terhadap <italic id="_italic-493">Knowledge sharing intention</italic>(Y) dan <italic id="_italic-494">Employee Engagement</italic>(Z). Dengan demikian dapat dinyatakan bahwa semakin baik Motivasi Intrinsik (X<sub id="_subscript-114">1</sub>) yang dimiliki oleh karyawan maka <italic id="_italic-495">Knowledge sharing intention</italic>(Y) juga akan semakin baik. Motivasi Intrinsik (X<sub id="_subscript-115">1</sub>) pada IKM Kampung Pia Gempol Pasuruan ditunjukkan dengan jumlah karyawan yang loyal yang sudah bekerja pada IKM lebih dari 3 tahun keatas cukuplah banyak dan rasa kepedulian karyawan untuk terus berusaha keras dalam tercapainya kesuksesan IKM menjadikan Motivasi Intrinsik (X<sub id="_subscript-116">1</sub>) karyawan pada IKM Kampung Pia Gempol Pasuruan cukuplah baik dengan itu Motivasi Intrinsik (X<sub id="_subscript-117">1</sub>) berperan dalam meningkatkan <italic id="_italic-496">Employee Engagement</italic>(Z) karyawan, karena pada dasarnya karyawan juga memiliki keinginan kuat untuk terus meningkatkan hasil kerja untuk meningkatkan kemajuan dari IKM.</p>
      <p id="_paragraph-182">Hasil penelitin ini didukung oleh penelitian yang dilakukan oleh Upik Selly Meylasari &amp; Ika Nurul Qamari Program Studi Manajemen Fakultas Ekonomi Universitas Muhammadiyah Yogyakarta. Jalan Lingkar Selatan, Tamantirto, Kasihan, Bantul, Yogyakarta Telpon (0274) 387656; dalam penelitian yang berjudul “Faktor-faktor yang Mempengaruhi <italic id="_italic-497">Knowledge Sharing</italic> dalam Implementasi <italic id="_italic-498">E learning”</italic>. Hasil penelitian menunjukkan bahwa secara parsial implementasie learning berpengaruh positif dan signifikan terhadap Knowledge sharing intention.</p>

Dengan demikian dapat dinyatakan bahwa semakin baik <italic id="_italic-523">cultural diversity</italic> (X<sub id="_subscript-126">2</sub>) yang dimiliki oleh karyawan maka <italic id="_italic-524">knowledge sharing intention</italic>(Y) juga akan semakin baik. <italic id="_italic-525">Cultural diversity</italic> (X<sub id="_subscript-127">2</sub>) pada IKM kampung pia gempol pasuruan ditunjukkan dengan saling memberikan keterbukaan dan dukungan sesama karyawan serta bertanggung jawab dengan semua pekerjaannya dengan rasa kepedulian karyawan untuk terus berusaha keras dalam tercapainya kesuksesan IKM, karena pada dasarnya karyawan juga memiliki keinginan kuat untuk terus meningkatkan hasil kerja untuk meningkatkan kemajuan dari IKM.</p>
      <p id="_paragraph-185">Hasil penelitian ini didukung oleh penelitian yang dilakukan oleh Ulfah Nurul Zannah, Yelli Eka Sumadhinata dalam penelitian yang berjudul “<italic id="_italic-526">knowledge sharing </italic>dan implikasinya terhadap <italic id="_italic-527">employee engagement”</italic>. Hasil penelitian menunjukkan bahwa ada pengaruh positif yang signifikan antara <italic id="_italic-528">knowledge sharing</italic> terhadap <italic id="_italic-529">employee engagement</italic></p>
      <p id="paragraph-4e7e90b9698d7e39b830b3042b32f65c">Hipotesis kelima: <italic id="_italic-540">employee engagement</italic> (Z) berpengaruh terhadap <italic id="_italic-541">knowledge sharing intention</italic>(Y)</p>
      <p id="_paragraph-186">Hasil pengujian dalam penelitian ini menunjukkan bahwa <italic id="_italic-542">employee engagement</italic> (Z) berpengaruh secara positif dan signifikan terhadap <italic id="_italic-543">knowledge sharing intention</italic>(Y) pegawai di IKM kampung pia gempol pasuruan. Berdasarkan analisis regresi linier berganda koefisien <italic id="_italic-544">employee engagement</italic> bernilai positif (0,424) antara variabel <italic id="_italic-545">employee engagement </italic>(Z) dan variabel <italic id="_italic-546">knowledge sharing intention</italic> (Y) dalam hal ini dapat dijelaskan bahwa semakin baik <italic id="_italic-547">employee engagement</italic> (Z) maka <italic id="_italic-548">knowledge sharing intention</italic>(Y) juga semakin baik.</p>
      <p id="_paragraph-187">Disini dapat juga dijelaskan dari persepsi responden terhadap butir pernyataan pada variabel <italic id="_italic-549">employee engagement</italic> (Z) yang nilainya sangat tinggi yakni 4,09 dengan pernyataan “saya mampu berkontribusi terhadap IKM tempat saya bekerja” dan persepsi responden terhadap butir pernyataan pada variabel <italic id="_italic-550">Knowledge sharing intention</italic>(Y) yang nilainya sangat tinggi yakni 4,17 dengan pernyataan “saya selalu berusaha untuk menambah pengetahuan saya dengan pengetahuan – pengetahuan baru” dalam hal ini dijelaskan bahwa <italic id="_italic-551">employee engagement</italic> (Z) yang baik dan terus berkembang dapat mendorong <italic id="_italic-552">knowledge sharing intention</italic>(Y) pada pegawai semakin baik pula. Sehingga dapat dikatakan bahwa <italic id="_italic-553">employee engagement</italic> (Z) yang baik akan membawa dampak yang positif bagi <italic id="_italic-554">knowledge sharing intention</italic>(Y) karyawan yang ada di IKM kampung pia gempol pasuruan. Hasil penelitian ini didukung oleh penelitian yang dilakukan oleh Ulfah Nurul Zannah, Yelli Eka Sumadhinata dalam penelitian yang berjudul “<italic id="_italic-555">knowledge sharing </italic>dan implikasinya terhadap <italic id="_italic-556">employee engagement”</italic>. Hasil penelitian menunjukkan bahwa ada pengaruh positif yang signifikan antara <italic id="_italic-557">knowledge sharing</italic> terhadap <italic id="_italic-558">employee engagement.</italic></p>

      <title>Simpulan</title>

          <p>Motivasi intrinsik berpengaruh secara parsial terhadap <italic id="_italic-559">knowledge sharing intention </italic>pada IKM kampung pia gempol pasuruan sehingga dapat dikatakan bahwa motivasi intrinsik yang ada di IKM kampung pia gempol pasuruan sudah baik, hal ini dapat dilihat dengan adanya tanggung jawab pemilik IKM dan karyawan terhadap setiap pekerjaan untuk memajukan IKM dan mencapai hasil maksimal sehingga teori yang dikemukakan oleh Nawawi (2003) bahwa motivasi intrinsik adalah pendorong kerja yang bersumber dari dalam diri pekerja sebagai individu berupa kesadaran mengenai pentingnya atau manfaat atau juga makna pekerjaan yang dilaksanakan. Hal ini sesuai dengan penelitian Nurul Augustine, anita silvianta SE., MSM (2007) membuktikan bahwa motivasi intrinsik berpengaruh secara positif terhadap <italic id="_italic-560">knowledge sharing intention </italic>pada pemilik IKM dan adanya pengaruh yang signifikan baik secara parsial maupun simultan antara motivasi intrinsik terhadap <italic id="_italic-561">knowledge sharing intention.</italic>Hal ini menunjukkan semakin tinggi motivasi intrinsik seseorang didalam dirinya maka akan semakin tinggi pula <italic id="_italic-562">knowledge sharing intention </italic>terhadap semua pihak didalamnya.</p>

Miller dan Judith H. Katz (2002) berpendapat bahwa keberagaman merupakan tentnag identitas social kelompok yang meliputi suatu organisasi. Hal ini sesuai dengan penelitian Jacob lauring and Jan selmer, aarhus school of business membuktikan bahwa <italic id="_italic-566">cultural diversity </italic>berpengaruh secara positif terhadap <italic id="_italic-567">knowledge sharing intention </italic>pada pemilik IKM dan adanya pengaruh yang signifikan baik secara parsial maupun simultan antara <italic id="_italic-568">cultural diveresity</italic> terhadap <italic id="_italic-569">knowledge sharing intention. </italic>Hal ini menunjukkan semakin tinggi <italic id="_italic-570">cultural diveresity</italic> seseorang terhadap pekerjaannya maka akan semakin tinggi pula <italic id="_italic-571">knowledge sharing intention </italic>terhadap semua pihak didalamnya.</p>

          <p>Motivasi intrinsik berpengaruh secara simultan terhadap <italic id="_italic-572">knowledge sharing intention </italic>melalui <italic id="_italic-573">employee engagement </italic>sebagai variabel <italic id="_italic-574">intervening </italic>pada IKM kampung pia gempol pasuruan sehingga dapat dikatakan bahwa motivasi intrinsik yang ada di IKM kampung pia gempol pasuruan sudah berjalan dengan baik dan berpengaruh terhadap <italic id="_italic-575">knowledge sharing intention </italic>melalui<italic id="_italic-576"> employee engagement</italic> sehingga teori yang dikemukakan oleh Hoof dan Ridder (2004) mendefinisikan bahwa <italic id="_italic-577">knowledge sharing </italic>adalah proses dimana para individu saling mempertukarkan pengetahuan mereka (<italic id="_italic-578">tacit knowledge </italic>dan <italic id="_italic-579">emplicit knowledge). </italic>Penelitian ini didukung oleh Upik selly meylasari dan Ika nurul qamary (2017) yang membuktikan adanya pengaruh yang signifikan baik secara parsial maupun simultan didalam penelitian ini.</p>

          <p><italic id="_italic-590">Employee engagement</italic> berpengaruh secara parsial terhadap <italic id="_italic-591">knowledge sharing intention</italic> pada IKM kampung pia gempol pasuruan sehingga dapat dikatakan bahwa motivasi intrinsik yang ada di IKM kampung pia gempol pasuruan sudah baik, hal ini dapat dilihat dengan adanya timbal balik yang baik antara pemilik IKM dan karyawan sehingga akan memberikan waktu yang lebih, tenaga, dan inisiatif untuk berkontribusi pada kesuksesan IKM kedepannya dan meraih tujuan utama IKM sehingga teori yang dikemukakan oleh Robbins dan Judge (2008) berpendapat bahwa keterikatan karyawan (<italic id="_italic-592">employee engagement</italic>) adalah sebuah keterlibatan individual karyawan, kepuasan, dan antusiasme untuk melakukan pekerjaannya. Hal ini sesuai dengan penelitian yang dilakukan oleh Ulfah nurul zanna dan Yeli eka sukmadhinata (2018) membuktikan bahwa <italic id="_italic-593">employee engagement</italic> berpengaruh secara positif terhadap <italic id="_italic-594">knowledge sharing intention </italic>pada pemilik IKM dan adanya pengaruh yang signifikan baik secara parsial maupun simultan antara <italic id="_italic-595">employee engagement</italic> terhadap <italic id="_italic-596">knowledge sharing intention. </italic>Hal ini menunjukkan semakin tinggi <italic id="_italic-597">employee engagement</italic> didalam pekerjaannya maka akan semakin tinggi pula <italic id="_italic-598">knowledge sharing intention </italic>terhadap semua pihak didalamnya.</p>
